Beyond the Illusion of Global Harmony : Stephen Hawking, AI, and the Emergence of Complex Systems in International HRM

This systematic literature review examines artificial intelligence (AI) integration in human resource management (HRM), analyzing 183 peer-reviewed articles through Latent Dirichlet Allocation topic modeling. As organizations face technological disruption and volatility, AI fundamentally reconfigures HRM practices while introducing complex ethical challenges. Our analysis reveals four interconnected themes: Evolving Workplaces and Adaptive HR Practices; Data-Driven Strategy and Intelligent Performance Management; Responsible AI and Governance; and Learning Futures and Workforce Resilience. The study contributes two frameworks: the Integrative AI-HRM Framework capturing dynamic relationships between strategic drivers, applications, governance, and workforce development; and the AI-HRM Maturity Model delineating organizational progression from foundational to adaptive capabilities. Findings challenge linear technology adoption models, revealing AI-HRM transformation as an iterative, systems-level phenomenon requiring simultaneous attention to technical, ethical, and human dimensions. Success depends not on technological sophistication alone, but on developing "fusion skills" for human-AI collaboration, robust governance mechanisms, and adaptive organizational cultures. The research provides theoretical foundations and practical guidance for navigating AI-enabled HRM transformation, emphasizing that organizations must balance efficiency imperatives with human-centered design to achieve sustainable integration.
